very keen to work from home one
or two days a week. Is that something you would agree to, and if
so what arrangements would have
to be made in that respect? And

More and more companies around
you are going along with this trend.
They are quite happy for members of
staff not to come to the office on one
or two days a week, and to work from
home instead. Your employees want
that possibility, too. Will you agree
to this? And if so, what is needed for
this system to be put into practice?
Quite a few employers assume that
for telecommuting you don’t need
much more than a good place to
work and a PC with a fast Internet
connection. And yet those are only
the technical preconditions. Obviously it begins with the question: would
telecommuting be appropriate for
my company? It could be. Employees
who work from home are generally
productive, since they spend less time
in traffic jams. What’s more, by making telecommuting possible you can
sometimes save on workstations in
the office and you will probably become more attractive as an employer.
But you can also say “no”, for example if the very thing your company’s
success is based on is cooperation or
if the labour relations in your company are not yet equipped for telecommuting. After all, it entails managers
being able to run operations on the

How do I make sure that everyone
stays full of vitality? And are older
employees expensive?

conditions policy. In the employment
conditions memorandum produced at
the end of every year, AWVN lists the
spearheads of the forthcoming round
of collective bargaining – subjects
that need to be given attention if they
are to be able to continue to capitalise
sufficiently on medium-term developments. In this respect AWVN keeps
an eagle eye on the main short-term
cost item – wages. For wage increases
AWVN propagates creative solutions,
such as profit sharing: first earn, then
share out.
p The AWVN members themselves
form a strong network. AWVN sees to
it that you regularly meet one another
at meetings of the various networks, of
which there are some twenty in all, at
both regional and national level (the
national ones focusing specifically on
a particular subject). The networks are
all about members having the chance
to meet other people in the same line
of business in an informal setting, to
examine and discuss socio-economic
developments in depth, and to exchange experiences and learn from
each other. This generates invaluable
contacts – also for AWVN itself. Since

“Putting the former Accounting Plaza in a
position to stand up to the future is, in a
nutshell, what we have been doing since
it was acquired by Genpack in April 2012,
a process entailing a reputable Dutch
organisation being fitted into the world’s
largest BPO (business process outsourcing)
company. Accounting Plaza originated
from Ahold, and did that group’s (and
other companies’) personnel administration and financial accounting. That’s a
complex, knowledge-intensive process
with a high IT content, and one that companies often outsource to a specialised
company; hence Ahold’s decision at the
time to hive off its back office.
For Genpack, which in turn was once
General Electric’s back office, the takeover was a strategic one, since it wanted
to expand its activities in Europe, in particular in the retail sector. So it was that
Accounting Plaza (with its head office
in Wormer, offices in Krakow and Brno,
and around 700 employees) became part
of a dynamic BPO organisation operating worldwide – a competitively geared,
growth-oriented organisation with 60
offices and 60,000 employees: in short,
en entity in a different category to Accounting Plaza. That process of fitting
into Genpack relates to structure, but
also, in the rather longer term, culture.
Firstly therefore, operations have to be
unravelled and certain activities have to
be housed elsewhere within Genpact. The
same things in reverse also occurs, i.e.
that we receive tasks from other offices.
Things are well and truly on the move.
And all the while regular sales carry on
as normal during the alterations.”
“The first main subject we tackled after
the acquisition was pensions. We were
still in Ahold’s pension fund, and partly
at their request, we left it. In the space
of six months we have made the move to
another solid fund (we explicitly did not
want an insurance company). We carried
out this project together with AWVN, and
made sure the utmost care was taken, as
was only necessary, since you’re disrupting people’s mindset, you’re encroaching
upon their dream that they’ll shortly
be receiving 70% of their last-earned
wage. The information meetings made
the necessary facts clear, as to how pension arrangements are worked out in the
Netherlands and what the uncertainties
of the system are. These sessions made
employees very aware of the situation.
The second tough assignment was the collective labour agreement. We attach a lot
of importance to this, since in the Dutch
BPO market a collective labour agreement
represents a kind of quality mark and
proof that you are a respectable partner.
Together with AWVN, the trade union
and the staff council, we set about the job

with a completely new aim. As many specific rules as possible were stripped, and
flounces and furbelows on the subject of
employment conditions were expressed in
monetary terms and quantified. This was
a cost-neutral operation that has led to a
benefit budget of 24% on top of the regular wage. You can have that paid out in
cash, but you can also use it to buy in all
sorts of things in the field of employment
conditions through the so-called benefit
shop. The advantage for the employee is
that he can have his needs in the field of
employment conditions more effectively
geared to the stage of his life. For the company, meanwhile, the advantage is that
the personnel costs are made much more
transparent and can be better controlled.
And it will make harmonisation of the
employment conditions much easier as
soon as Genpact’s Dutch division starts
recording growth.
The company is undergoing major changes and we’re not at the end of the road yet
by any manner of means, but changes of
direction of this kind are only good if you
take account of and are aware of Dutch
labour relations. So it’s no coincidence
that we often call on AWVN’s services.
In addition, we quite simply don’t have
enough manpower and we lack the right
expertise. So you hire in specialists, whilst
taking firm control of the management
yourself. That division of roles benefits
quality and you keep things moving at a
